Personality traits and leadership styles as predictors of the identity of managers with different attitudes to the profession

Abstract

Introduction. Professional identity is a multicomponent factor of competitiveness and managerial success. Associated with personality traits, it can vary in nature, manifesting as either an emotional or a rational attitude toward the profession. However, there is almost no research on the influence of personality traits on professional identity in individuals from different professional groups, particularly managers. Aims. This paper aims to identify the effect of personality traits and leadership styles on professional identity in managers with different attitudes toward their profession. Materials and methods. The study involved 74 managers (23 men, 51 women; mean age: 25.7 years). Based on the results of Ermolaeva’s Professional Identity/Marginalism Questionnaire, the sample was divided into two groups: Group 1 – pronounced emotional professional identity (N1 = 39); Group 2 – pronounced rational professional identity (N2 = 34). Leadership styles and personality traits were identified using the Multifactor Leadership Questionnaire (B. Bass, B. Avolio) and the Big Five Inventory (O. John, C. Soto). Results. The study demonstrated differences between managers with different attitudes toward their profession, both in leadership style characteristics and personality traits. Predictors of emotional and rational attitudes toward the profession were identified. For both groups, these were a component of transformational leadership (intellectual stimulation) and the personality traits of assertiveness and compassion. Compassion was a positive predictor of emotional attitude, whereas intellectual stimulation and assertiveness predicted both emotional and rational attitudes, positively for emotional and negatively for rational. Conclusion. The obtained results can be applied to the professional education of managers: by fostering the ability to provide intellectual and creative stimulation to subordinates, it is possible to influence managers’ professional identity and their professional success
